Introduction Research Origin and Focus Area of Research The employment structure in the Indian scenario has been undergoing certain changes due to globalization. The firms in order to be competitive in a global market should have the flexibility relating to labour, capital and various bureaucratic procedures. Only then can it adapt itself to the rapidly changing environment and thereby stay ahead. Although, it has been said that the stringent labour laws not only put the domestic producers at a disadvantageous position but it is also one of the primary factor causing less inflow of foreign direct investment and eventually impact adversely on investment, output and employment. As a result, number of countries has amended their labour laws so as to make them more investment and employment friendly. This has thereby led to different non-permanent employment structures, such as casual labour, contract labour, subcontractors, consultants and others, among which contract labour is the most prominent kind in the Indian industrial sector and in this paper I primarily focus on the Indian automobile sector only at present. In this research, the point to be noted is the contractual employment which is in accordance to the Contract Labour Regulation and Abolition Act, 1970. According to the law, a contract labourer is defined as one who is hired in connection with the work of an establishment by a principal employer through a contractor. Although a contractor tries to produce the given results with the help of a contract labour for the organisation, a principal employer is the person responsible for the control of an establishment. Over the years the pace of contracting has increased dramatically both across borders as well as within. The research will be dealing with the effect of these outsourcing activities. According to the WTO-ILO report (2009), contracting has largely taken place in the emerging economies. Now what could be the consequences of contracting on the labour productivity of a particular firm within the country is what this research paper will be discussing about. Although a lot has been discussed about the rights in terms of wages and other emoluments for the contractual labour, not much has been said about the productivity of the contractual labour. Much has been said recently about the slowdown in the Indian automobile industry, in fact this sector of the Indian manufacturing industries has recorded its lowest point in terms of growth past year. In this research paper, I have taken up the issue of subcontracting of labourers as the one of the primary reason for this lag in productivity. The organised auto sector in India broadly consists of three tiers and the Original Equipment Manufacturers (OEMs) sit at the top of the chain. Most of these OEMs are members of the Society of Indian Automobile Manufacturers (SIAM), while most of the tier 1 auto component manufacturers are members of the Automobile Component Manufacturers’ Association (ACMA). Tier-2 and Tier-3 auto-component manufacturers are relatively smaller players. To assess the importance of the sub sectors in terms of generation of employment, it is essential to analyse the intensity of labour employment in these sectors. There is a concern in the industry that wages are growing for the permanent labours without proportionate increase in the productivity front. As a result, higher subcontracting takes place in order to curb wage costs both in the periphery as well as in the core sector. Contract labourers, paid comparatively much lower than the permanent employees and enjoying hardly any other benefits, make up 70-80% of the industry workforce, according to estimates by trade union leaders. The underlying tension between their aspirations and outdated labour laws cause dispute and de-incentivise work effort and lowering productivity. Literature Review In order to proceed with the analysis of subcontracting and productivity, there are literature which illustrate the importance of investment in RD. Romer (1990) has stated on the â€Å"endogenous technological change† and hence proved how RD plays an instrumental role in accelerating long run growth of a country. Thereafter, many works have been published citing the role of variable factors on RD and long term growth, which varies from economy to economy. Scholars like Goo (2011) mentioned the effects of transportation costs in RD technology sector on the endogenous growth. He showed that larger the transportation costs of RD technology, larger will be the price of RD technology and hence leading to slower economic growth. Lee (2005) empirically showed a direct and much stronger effect of information networks on international RD. Research in relation to this field by eminent economists has also discussed the strategically important interactions of firms and their implication of RD of firms and the performances. Grossman and Helpman (2002, 2003), Egger and Egger (2003), Shy and Stenbacka (2003) and Antras and Helpman (2004) established the positives of outsourcing over any other organizational structures, for example the vertical integration and foreign direct investment. If outsourcing and RD are complementary to each other, outsourcing leads to an increase in RD, which leads to a reduction of the negative impact of outsourcing on wages and employment in the outsourced countries. Based on a similar framework, Marjit and Mukherjee (2008) argued that outsourcing has a positive relationship with the RD investment and hence an increase in outsourcing causes an increase in the RD investment in small markets and highly competitive product market, whereas it decreases the RD investment in large markets Based on the efficiency wage models, which talk about the positive effect of higher wages (Shapiro and Stiglitz, 1984; Banerjee and Gupta, 1998), have shown a direct effect on labour productivity of higher wages, as result of greater incentive. Hence, a decline in wage mean declining productivity and the entrepreneurs might be reluctant to reduce the wage, even in the situations of unemployment. That is the key argument explaining unemployment and wage rigidity at the same time. Dibyendu Maiti and Sugata Marjit (2011) had focused on the subcontracting part of a typical firm to the informal sector for a developing economy. Although, these literature give us the basis of contractual labour hiring practices, but they do not mention much about the productivity perspective. Dibyendu Maiti and Sugata Marjit (2011) gave an overview of the productivity and subcontracting issue for a developing economy, this research study will only deal with the Indian automobile sector as its primary domain. Research Design and Methodology Starting with a simple framework of a firm, which has two alternatives to hire labourers, i.e. either using subcontracting way at a lower cost or it can go for permanent employment of labourers. The formal wage structure is determined exogenously at each level whereas the contractual labourers’ wages are determined endogenously by the market and using the bargaining power of the contractor. Also assuming, is the fact that contractual labour wage rate do not adjust rapidly in the short run. In case of a rise, in the wage rates of the permanent labourers the firm would go for contractual hiring, thereby increasing the demand for temporary labourers in turn leading to an increase in wages. In the short run time period, if the contractual wage rises, the firm would opt for the existing permanent labourers, which again leads to an increase in the demand for permanent labourers. With this relation between the wages of both the contractual and permanent labourers, we can establish th e fact that the contractual wage and permanent wage would be correlated. Although from a long run view, the contractual wage is adjusted by the market forces. The net effect of the above interactions between the contractual and permanent wage determines the level of wage and employment in a particular sector. In order to analyse the study, information from secondary sources of Indian database is collected. With these dataset, and to establish a significant relationship between the wages and productivity regression analysis has to be done. The study takes the annual emoluments for hired workers in Non-Directory Manufacturing Establishments (NDME) documented by National Sample Survey Organisation, Government of India and annual emoluments of the various factory workers documented by Annual Survey of Industries, Government of India, Society of Indian Automobile Manufacturers (SIAM) and Automobile Component Manufacturers’ Association (ACMA). Running pooled OLS regression with state and time as dummy variables and panel GLS regressions to estimate the relationship between contractual wage and formal productivity, and formal wage and formal productivity controlling other variables. With the results for the regression analysis it can be showed that the correlation between formal wage and formal productivity is not statistically significant, while for the formal productivity and informal wage it is highly significant and with the GLS panel regression, it can be proved that formal productivity is highly affected by informal wage. The formal or the permanent workers’ sector does not necessarily affect the contractual workers’ sector in the long term. If the permanent wage increases, the firm will transfer its production activities from its in house permanent sector to external contractual sector which leads to two effects on the contractual wage rate. Firstly, a substitution effect would raise the demand for contract labours. The discharged labours from the formal sector due to shortage of production would also supply more labour. Therefore, the net effect remains ambiguous. If the contract labour sector have a net positive demand for labours, it would increase the employment and it would raise the informal wage when the economy is at its full employment level. Again, if net demand is negative, it might also reduce the contractual wage. This situation alters the efficiency gain of permanent labours and also brings down the condition for the contract sector. Thus a developing economy or an economy with a higher number of poor populations will have less productive permanent sector. This indicates that when a society has a greater number of poor informal workers, those who are fortunate enough to land up with relatively high-wage jobs may not be as productive as they would be in a society where access to the low wage informal segment restricted.

There is no question that the Europeans had a more obvious influence on the landscape than the American Indian, but the notion that the Native Americans were "transparent" or "benign" to the landscape is an absurd over exaggeration. When in fact, "twenty million indigenous people were hunting gathering, burning, tilling, and otherwise managing North America"(Anderson 1991). It is not the intention of this paper to claim the American Indians did more harm to the environment than the European Settlers, but one important notion that must be understood before proceeding is that "even though a landscape may appear green it is not in indicator of natural ecology". It is the intention of this paper to show that the Native Americans had a significant impact on the ecology of the Eastern North American Landscape, which is unknown to many scholars. Fossil records from 12,000 years ago show the appearance of the Large Mammals followed by Paleoindian in Eastern North America. Another piece of the fossil record shows that the appearance of Paleoindian brought about the disappearance of the large mammals. Some people feel that, "there is evidence to suggest that rapacious hunting practice of the paleohunters in North and South America 12,000 years ago may have caused†¦The demise of the very animals they hunted" (Powell 1987). The evidence Powell suggests is that the extinction of a large mammal is usually followed by the appearance of humans in the fossil record. This coincidence is not only seen in the fossil records of North and South America but Europe and Asia as well. Powell shows that as human populations increased local extinctions of large mammals occurred. This was probably due to the fact that there were not many predators that could hunt the large mammals except man. For this reason it is also highly like likely tha t man and large mammals did not co-evolve which ultimately resulted in the extinction of large mammals.

Does the nuclear family benefit the bourgoisie?

The nuclear family can be taken to be two parents and their children. Is the nuclear family primarily to benefit the powerful rather than society as a whole can be perceived to be true. This point of view is associated with Marxism and the powerful are the ruling class or bourgeoisie. They own the means of production such as land, factories, machines and so on. Marxism is based on an exploitative and unequal relationship between two classes. The proletariats who are the workers are the majority and this is were the family comes in. The family is controlled by those who control the economy and they control the family and manipulate the family into benefiting them. In any society the economic aspect (that is, the productive process involving the creation of goods and services for distribution and exchange) is always the most basic, fundamental and ultimately most significant aspect because it is only through economic activity that people can produce the things they need for their physical survival. Marxists tend to see institutions like the family in terms of what they do to support the overall structure of capitalist society, their function within the limit of a particular form of economic production. Unlike Functionalist sociology, Conflict sociology tends to view these functions from more than one angle (for example, the family as an institution may serve useful purposes for upper class men, but not for working class women). Eli Zaretsky (â€Å"Capitalism, the Family and Personal Life†, 1976) a Marxists believes that the family is a prop to the capitalist society. The capitalist system is based upon the domestic labour of housewives who reproduce future generations of workers. He also believes that family has become a vital unit of consumption. The family consumes the products of capitalism and this allows the bourgeoisie to continue producing surplus value. In this respect, people are not simply being socialised into â€Å"society†, the socialisation process is directed towards the integration of people into a specific form of social relationship, one that reflects the fundamental, structural, inequalities of Capitalism. The ruling class ideology makes the family as an institution help to maintain and reproduce basic social inequalities by presenting them as â€Å"normal† and â€Å"natural† within the socialisation process. This creates a false class consciousness as they are not aware of their true identity as exploited workers. The family is a safety valve for people's frustrations whereas the vast majority of males are relatively powerless in Capitalist industry, the family structure serves the purpose of disguising this powerless condition. Males within the family have traditionally been powerful figures in relation the females. Marxists contend that this â€Å"illusion of power† within the family serves as a safety value for the build-up of tension and frustration at work. The feminist perspective on the family has tended to stress the following ideas. Men oppress women within the family, just as they oppress women within all other institutions in Capitalist society. Feminist have tended to dismiss ides of gender differences based upon supposed biological / genetic differences between males and females that serve to legitimate male domination over women. Women have a role forced upon them within the family. Women act as â€Å"unpaid servants† within the home. This idea is linked, by Marxist feminists, to the economic relationship between Capital and labour, in the sense that labour is exploited by Capital in the economic aspect just as women are exploited by men within the family. They see family benefiting the powerful who are the men, this is patriarchy. In this respect, the family is seen to be an institution that is charged with ensuring the maintenance of social order. The basic relationship of the family institution to the whole social structure in society that is proposed by Functionalists is the family is a vital social institution responsible with the basic functions of socialisation and system maintenance. Fletcher a functionalist thinker, identifies the main functions of the family as being: Procreation and Child-Rearing: The family structure provides a legitimate arena for the bearing and raising of children. Given the relative helplessness of children at birth, parental nurture and care is seen as vital – and the family provides a solid basis for such care and support in the early years of a child's social development. Regulation of Sexual Behaviour: In this respect, the family structure serves to limit and contain sexual jealousies and by defining the limits of sexual freedom, the family structure limits the chances of potentially damaging sexual relationships developing. Additionally, the family is a primary institution for the provision of love, care and emotional support for both children and adults. In short, it provides a sense of belonging and serves to clearly-define role relationships between men and women. Provision of a Home: This idea expresses the assumption that people find comfort and security within primary social and sexual relationships. The â€Å"home† not only provides physical shelter, it also serves as the focal point of family existence. I recognise that the family group serves some kind of purpose in any society. Where Marxists tend to disagree with thinkers working in other perspectives, however, is in relation to the nature of that purpose and, for Marxists, the relationship between the family and the social structure of any society is one of unequal dependence. Functionalists argue that social institutions develop out of the need to satisfy, fulfil and organise various human social needs. However I feel that the primary role of the family is not to benefit the powerful but in some societies it does to an extent conform to this idea. You dont deserve any of that and you certainly dont deserve my sister, only I do!! So for that I will surely kill you so that you will not marry my sister! Habit: Verily, Allah accepts only from those who are pious. If you do stretch your hand against me to kill me, I shall never stretch my hand against you to kill you, for I fear Allah; the Lord of all that exists. Verily I intend to let you draw my sin on yourself as well as yours, then you will be one of the dwellers of the Fire, and that is the recompense for the wrong-doers. (Cabal picks up a stone and eyes Habit for a couple of seconds. Cabal then throws stone at Habit who lets out a cry as he falls to the ground. Cabal smiles and runs off stage) Narrator 2: Cabal the first murderer of mankind and Habit the first martyr of mankind. (Habit crawl offstage taking stone with him) Narrator 1: After some time, Adam BUY started looking for Habit as he was getting worried for he had not seen his beloved son for a long time. He asked Cabal who impudently replied that he was not his brothers keeper nor his protector. From this, Adam BUY knew what had happened and grieved that he had lost both his sons. Lost Cabal to Bills and lost Habit in death. Narrator 2: Adam BUY, a great Prophet continued spreading the message throughout his children and grandchildren despite this tragic incident, warning his children of Bills, giving this story as an example of the cruelness and deviousness of Bills. Place Habit in middle of stage and looking regretful starts pacing up and down stage) Cabal: Eve been traveling for days with this corpse on my back, yet still I do not know where to hide it, and on top of all this, the stench of this body is becoming more and ore unbearable! Crow 1 than uses her foot and wings to pretend to dig and then buries Crow 2 (puts brown cloth of Crow 2) then flies of Cabal: (standing up) Woe to me! Am I not even able to be as this crow and to hide the dead body of my brother? (Crow 2 crawls off stage leaving cloth. Cabal begins to bury Doing as crows did Then puts cloth over Habit) Narrator 2: Sending the crows was a mercy of Allah STW despite what Cabal had done ND thus showed Cabal how to hide the body of his brother therefore releasing one of his many burdens. This shows that Allahs mercy always remains, but it is up to the individual to run towards it and ask for forgiveness. (Cabal runs offstage. The things people learn through formal education are the very foundation that permits them to move up in the world and seek better jobs. While it is true that hands-on-experience is an important aspect to get to the top, formal education and training are also essential to be qualified for top positions. Raw talents are important but they also need honing and the best way to hone them is through experience and assistance through schooling. Education is a must for everyone. Individuals with exceptional needs should also be given equal opportunity to learn and gain knowledge. Teaching students with exceptional needs is indeed a challenge (Adams, 2006). Teachers who wish to impart their services to these individuals should be equipped, trained, and should posses great patience and care. I believe that the experiences and learning that I am gaining from the university would significantly help me to become a better teacher for these individuals. My major helps me understand that the field of special education is an evolving and changing discipline. It is based on philosophies and it involves studying evidence-based principles and theories, which could be complicated without the guidance of experienced professors. In addition, teachers must learn how to communicate effectively with students and parents so that students will have a more enriched learning experience. I have always been taught that sharing knowledge to others is one of the best ways to help people. Teachers are heroes, they say. I do not want to become a hero but I simply want to help others. Individuals with exceptional needs have to be helped so that they could also learn to stand on their own. Giving them education is one way to support these people. It will help the students reach their full potential and give them more confidence. This will also empower parents and give them less worry regarding their children. Sincerity is an important trait of a person working for individuals with exceptional needs. I sincerely want to help them that is why I chose this field as my career. I believe that pursuing a career on the field of special education would give me the opportunity to help others. As a rehabilitation service major, I know that I will be able to impart my knowledge to these individuals and help them in my own little way. Many teachers are not very enthusiastic in pursuing a career in special education since this is a very challenging task. On the contrary, I am one of those who enjoy facing challenges. Since there are only few who choose the path on special education, I decided that I will be one of the few who could make a difference to these individuals with exceptional needs. I also believe that all people could actually learn. However, since each person is unique, appropriate instructional support is needed especially for individuals with exceptional needs. This case study report is on Sonoco Products Company and its HR activities under the leadership of Cindy Hartley. It provides an overview of Sonoco Products Company, change requirements in the package industry and their influence on Sonocos strategy in tune with the objectives of the vice president of the company, analysis of the changes and judging their effectiveness, identifying the problems in Sonocos strategy with respect to HR management besides identifying ways and means to improve the HRM operations in Sonoco. According to ( Gibb, Stephen, 2003), HRM is essential. Finally suitable recommendations are given to Sonoco for the betterment of its strategies as world class HR organization under the leadership of its vice president Cindy Hartley. With leadership qualities senior management can take higher responsibilities (Jean-Francois Coget, 2011). About Sonoco Products Company In consumer and industrial packaging Sonoco is a global company with around 100 years of experience. In its chosen business, right from the inception from 1980s till initial part of 1990s, Sonoco enjoyed success and tremendous growth financially (Sonoco Products Case Study p1). However, due to its fixed pricing of plants, economic crisis in US markets such as manufacturing exports severely impacted Sonoco. For instance, due to such reasons, sales of Sonoco fell 6% down between the years 1995-1999. Nevertheless, the company, with its strategies to reduce expenses, managed to gain increase in profits by 14% in the period. Afterwards, sales of the company declined and that caused its stock values coming down and pressure was built on the company to maintain credibility with shareholders. At this juncture, new CEO by name Harris DeLoach was appointed by Sonoco. The main challenges before DeLoach were to reduce operational costs; to ensure top-line business growth; restructuring the consu mer packaging division; bring about cooperation across the divisions; considering human resources as corporate resources rather than a talent managed under general manager; revamping and restructuring divisions including HR (Sonoco Products Case Study p1). Since the beginning of Cindy Hartley in the capacity of senior VP of HR division, she was working totally towards the throats of the companys CEO DeLoach. In her tenure she introduced many changes and new policies in order to improve the business performance of the company, succession planning, development, compensation etc. Earlier when the company was in full swing of profits, the managers did not take the inefficient employees seriously as business growth was evidenced. Now it is changed and Cindy Hartley as per the DeLoachs challenge responded quickly and pondered over the problem and improve efficiency in HRM wing. Towards all these things, and reduce the cost Cindy Hartley set forth three important objectives as outlined in other section of this report (Sonoco Products Case Study p1). Packaging Industry and Sonoco Sonoco has been into the packaging industry. In 19900 packaging industry was making good revenues. The revenue generated by around 100, 000 companies worldwide was worth $400 billion. Consumer packaging paper and board reported very good increase in its growth. Paper and board recorded 34% revenues while consumer packaging recorded 70% and industrial packaging at 30%. In the later part of 1990s, due to globalization, businesses encountered competitive challenges and also growth opportunities (Sonoco Products Case Study p2). Manufacturing became decentralized as many companies from USA moved to other countries such as India and China where human resources were not costly. Later years i.e. between 1998-2000 there was dramatic increase in the share of five big companies reported at 40% to 60% increase in revenues. Consumer preferences were changed and domestic consumer markets recorded the segmentation of products were changed as per the preferences. When it comes to food industry more evidence is observed. In the retail markets products are even altered as per the customer requirements. Due to customer preferences instead of one version of product seven or eight becomes a common place. Packaging also was playing an important role while branding and thus it attracts more people. In those days in retail business packaging was more influential than advertising for getting new customers and retaining the existing one (Sonoco Products Case Study p2). As there are many changes in global economy and market conditions in USA, the effect of globalization, it was the responsibility of packaging companies to be more innovative and implement changes in the business as required. As said by an observer to win in the race one has to use emerging technologies as that gives winning edge to organizations. Companies who were into packaging invested a huge amount for making timely changes to their product designs. Afterwards the concept that appeared was one-stop-shop which attracted manufacturing firms, and other related businesses. The issues in the packaging industry include globalization of businesses, fixed price concept of Sonoco, USA firms started investing overseas, adapting to technology innovations, abrupt changes in the product design, decline in sales and revenues etc. The changes in the business arena, especially in the packaging industry influenced Sonoco to change its strategies and focus on more customers and solutions oriented and understood the words of Proctor Gamble. It also started looking at markets with focused coordination (Sonoco Products Case Study p3). What were Cindy Hartleys objectives for changes at Sonoco? Cindy Hartley, after becoming VP or HR department of Sonoco, she set forth three objectives to be achieved which were in tune with the thoughts of the new CEO of the company who wanted to cut short expenses of the organization more than 20% (Sonoco Products Case Study p1). The objectives are as given below. Making GMs accountable for managing talent and ensure that inefficient employees are not entertained. Considering HR talent as corporate resource rather than GMs talent and utilizing the human resources evenly across divisions. Developing consistent practices towards HRM. Optimizing HR to support business objectives of GM. Before she took office, employees were given salaries even when they are not performing. It does mean that as the company was in good profits, it ignored the HR best practices towards people who do not perform well. Cindy Hartley in the capacity of VP under the guidance of CEO wanted to make this organizational change to see that human resources are optimally utilized. GMs were made responsible for optimal usage of human resources and considered HR talent as corporate resource instead of just looking at it GMs manpower (Sonoco Products Case Study p1). HR Changes at Sonoco When Cindy Hartley was hired as new VP of HR window of Sonoco, she identified many problems with HR function as it was ruined and not consistent. The organizational structure in 1995 has some inherent problems. The focus on HR was different in those days. They thought it as something like back-room operation (Sonoco Products Case Study p4). The organizational structure was tactical in nature rather than strategic. In 1990s large divisions in the company have their own HR functions which are individual and not aligned to the overall corporate HR function properly. There were inconstancies in payroll related activities and also confidentiality was not maintained in such matters. The main problem was that corporate HR was seen in different perspective. It was seen as an entity that simply takes care of recruitments and relationships between employees and organization. Strategic planning was not possible due to staff structure which was complex. GMs of divisions exercised discretion and make mistakes in the process of providing compensation to staff members (Sonoco Products Case Study p4). The reporting structure of the company has less useful things and HR people were taking things for granted. The process of compensations was considered entitlements rather than looking them at in practical cost related perspective. Sonocos employee appraisal strategy was also not perfect. The timing of it and the encouraging merit employees was not flawless. There were cases of manipulation of performance reports. The performance evaluation was not actually reflecting the efficiency of employees. At the same time experienced employees are an asset (Barbara A. Anderson, 2005). Worst case is that the best performed employees were fired due to reasons other than performance. There were not action plans, and there were complaints from the employees with respect to their career (Sonoco Products Case Study p4). When Hartley took office in 1995, she was determined to build HR group with much focus on business orientation and professionalism. Priority was given for making leaders in the organization. It does mean that leadership traits were taught to HR people. The companys growth strategy, cash flow, working capital management was given focus. Favourable work conditions also play a role (ISIK U. ZEYTINOGLU GORDON B. COOKE KARLENE HARRY JAMES CHOWHAN1, 2008). The priorities set by Hartley to set the things right are as shown below (Sonoco Products Case Study p4). The compensation strategies and measuring performance of individualos is given top priority as this ensures that the best performers are given right compensation. Planning for making good number of leaders for the ensuing generation. A robust employee development process that ensured that employees skills are improved constantly. Organizational performance results in financial growth (Brain becker and barry garhat, 1966). From the perspective of changes in the organization she was regarded as a change maker. She was well known among her colleagues as a good manager. A counsel was built to help in HR management. When she stared change management, many in the organization did not allow it. For instance HR heads of the divisions resisted her actions towards making changes in HR strategies (Sonoco Products Case Study p4). The first problem tackled was compensation and performance management as they are fundamental issues of HR. In 1996, HR management was revised again to make it more effective. Its main focus was on alignment and consistency. For change management all stake holders are convinced. For each plant manager specific set of metrics are given. For Instance the metrics are safety, customer returns, quality, machine downtime, plat profit etc. The metrics of individual units are aligned with overall busine ss objectives of the company. In 1997, the Sonoco Products Company adopted a shared vision with respect to performance management. In other words Sonoco discussed the performance management strategies with employees as well (Sonoco Products Case Study p4). The compensation management and salary system are combined. The mangers were encouraged to follow guidelines and educate employees so as to make them to give best services and also measures value addition of individuals. With respect to succession planning and leadership development the strategies are to be agreed up on by divisional senior management. And advisory team was built by Hartley for improving the system (Sonoco Products Case Study p4). The six leadership traits are recorded. They include coaching and monitoring, knowledge management, teamwork, strategic integration, communication and customer satisfaction through excellence. Sonoco followed three sources for assessing the capabilities of managers. They include successi on planning, performance management system and 360-degree feedback. HR function is improved every year. By 2000, almost all fundamental changes were made to the organizational HR function. Hartley revamped aspects like IT systems, performance management, compensation, diversity and succession planning. However, it has must to do to make strides in business growth. Intensive and basic compensation plans were subjected to major changes (Sonoco Products Case Study p1). HR Structure Recommendation for Sonoco HRM efficiency is possible through right personnel (Y. Paul Huo, Heh Jason Huang, and Nancy K. Napier, 2002). Hartley wanted to restructure HR function. There are two models for structural organization of HR division. They include centralization model and hybrid model. In the centralization model many HR activities are handled by four centers of expertise. These divisions are managed by field experts who have wealth of knowledge. It helps in the reduction of administrative and other costs pertaining to process improvement. However, it faces fewer opportunities when it has to be aligned with individual businesses (Sonoco Products Case Study p7). Centralization requires clever way of handling HRM (Asma Zaineb, 2011). The second option is named as hybrid structure. In this approach the divisions have provisions in the involvement of compensation, personnel programs, succession planning and staffing. It leaves the individual HR manager on which GMs rely. The both structures meant for imp lementing HR strategy that is common in both. The HR changes done by Hartley are sustainable as they are meant for reducing expenses and improve large scale business opportunities (Sonoco Products Case Study p7). For HR structure of Sonoco I recommend centralized model as it has many advantages over hybrid structure (Heidi Cardenas, 2012). The advantages include reduction in operational costs, concentration of HR skills, sharing of knowledge, optimization processes and organizational support. Centralized human resources model can save operational costs for various activities of HR such as recruiting, benefits and compensation management, and recruiting. Sharing of knowledge among the divisions is possible through centralized computing. Technology should be used in recruitments (Derek S.Chapman and Jane Webster, 2003) Centralized HR managers are easily accessible and one can get faster service (Heidi Cardenas, 2012). It promotes HR skills improvements. Business processes can be optimized effectively using centralized HR model. It facilitates easy and consistent development of processes for various activities like performance management, recognition, recruiting, and payroll. Its easy to develop companywide aspects such as resource processes, easy to develop communication with all places in the organization. Another advantage of centralized computing is better organizational support for company. Centralized approach well suites organizations where staff members are trained as to how to communicate effectively. The approach provides (Heidi Cardenas, 2012). SHRM also gained popularity (Patrick M. Wright, Benjamin B. Dunford, Scott A. Snell, 2001). Nevertheless, centralized model of HR has its limitations such as administration causing inequalities, strict conformity of official norms etc. and dictatorship which does not take employees into confidence while making policies (Asma Zaineb, 2011). Size of the organization also has consideration for HRM strategy (GEORGE CALLAGHAN AND PAUL THOMPSON, 2002). Fig. 1 Centralized Model for HR Structure As can be seen in fig. 1, the HR structure of Sonoco has VP at the top of the hierarchy. The single rooted hierarchy with administrative, experts and field staff services. The study of Sonocos business scenario and HR function closely from the views of Hartley and CEO of the company, there was lot of improvement in its functioning due to the efforts of Hartley. However, it can be said that it needs further improvement. The following are the recommendations for Sonoco. First and foremost importance has to be given to a centralized mode of HR structure as it has many advantages. It reduces costs of process improvement activiti4es and also administrative costs. As Sonoco VP of HR and CEO of the company want to reduce the operational costs, the centralized model is best suited. The existing practice of linking HR operations and processes with business objectives of Sonoco, culture and values has to be continued with further changes if required. HR influences many key systems (Coro Strandberg, 2009). The best practices are pertaining to it such as organizational core competencies, performance management, 360 degree reviews, building tomorrow leader through career development and training, organizational reviews, learning by doing, online performance and learning, training for sales and marketing people, team skill development, reward and recognition including broad banding, and centennial shares. There is relationship between training and organizational performance (Salem Shiryan, Dr. Himanshu Shee and Deborah Stewart, 2012). And training makes organization stronger (Rebecca Grossman and Eduardo Salas, 2011). Reflection The HRM module has given me adequate insights into the HRM activities that help me in putting in into use in my future endeavors. Understanding certain concepts of HRM has led me to know the fundamentals of HRM. From the study it is understood that human resource department is not meant for acting as back-room while it has tremendous utility when harnessed properly. The study also let me know the important structure for HRM such as centralized hybrid models. Moreover Sonoco case study has given me in depth understanding possibilities in realizing the case with respect to HR management. From this experience I came to know certain facts related to HR structures known as centralized and hybrid. No changes can be implemented without people involving in the process. This is the reason continuous education and training is required to staff members in order to improve quality in service and also produce leaders for future generation.

Since her mom has been sick, Antonia has to take care of everything around the house, including her brother. So one day Antonia was at a freind's house and her mom and brother decide to go on a picnic and when they were done she took her son to a motel, and then left to go to a bar down the road. When she was done at the bar, she went back to the motel and passed out on the floor. So when Antonia got home, nobody was there. About a half an hour later, her brother called and said that their mom had passed out and that they were at a motel. Her brother didn't know the name of the motel so he looked around and remembered the bar. He told his sister the name of the bar that their mom had gone to and then she knew right where they were.

This law has been criticized by many administrators and teachers. Over the years, because of these criticisms it has been revised and expanded throughout different schools. Higher education figures, such as principles, need to look closely at this act. They're have been cases in schools that have discriminated against this law. People who do or do not have a disability should know about this law and what it exactly means. This law has various amounts of positive key aspects concerning it. Some think its fair, and some do not. Education is suppose to help kids grow into adults with knowledge they have retained and make a good living for themselves. Disabled kids should have this advantage too. "The IDEA is a civil rights act, not an entitlement program." (Gordon and Keiser) This law is an expansion and revision of a law once called, "Education for All Handicapped Children Act." Now it is known as the law of â€Å"Individuals with Disabilities Act." It is known that "President Clinton signed the 1997 revised IDEA amendments into law to help make a fair and balanced compromise for everyone." With the help of Natural Hair bloggers and the YouTube vloggers, who created their channels to share information, women with natural hair have been able to get the necessary information on what products are available to them for use. Bloggers and vloggers receive products from different companies, review them, and then share their experiences with others in the natural hair community. These smaller companies assist the bloggers and vloggers in hopes they provide an exceptional review of their product, which in turn, leads to reaching the customers of their target market. Eventually the larger companies soon saw this as a way to introduce their produ cts as well and followed suit. Pros of the Issue The internet and social media have opened promotional doors for small companies such as Sundial’s Shea Moisture Hair Care Line and Mixed Chicks. These are just two companies who have a market niche in natural hair care products. By sending samples to bloggers and vloggers, customers with natural hair started to inquire about their products at the local retail stores. Not long after, initially we began to see print ads in magazines targeting African American women, like Essence, Ebony and Jet. As the market started to grow ads began appearing in more mainstream magazines like Woman’s Day, Allure, and eventually mainstream television. Commercials began to air on stations like BET, TV One and Centric, which are geared to the African American community. A major promotional boost for these small companies came in 2010 and again in 2011as one of the largest retail chains in the country, Target, invited companies that were selling merchandise on line to come and provide a presentation on their products, with the possibly of being picked up for sale in Target stores. Target decided to showcase six natural hair care brands, placing them in prominent spots on the aisle and away from other ethnic hair products to allow them to stand out (http://www.bloomberg.com/bw/article/2013-06-20/startups-target). With the success natural hair care product companies were having, larger companies like L’Orà ©al and Procter & Gamble, who ruled the $7 billion U.S. hair care market, decided to join the curl trend. Because they’ve cultivated a shared sense of identity with their customers, the smaller owned companies continue to dominate (http://www.bloomberg.com/bw/article/2013-06-20/startups-target). Cons of the Issue When the major hair care companies realized that natural hair for African American women was here to stay they wanted a piece of the action and jumped into the natural hair care market. With more money and larger advertising departments, the larger companies were able to hire advertising firms to produce top notch commercials and print ads to for the market. Their ads were seen on main stream television and in more main stream magazines when compared to the smaller mostly black owned companies. As these smaller companies continue to grow, hopefully so will their promotional dollars. There is a need for more commercials that will be seen by the masses. My Position on the Issue Being of African American decent, and also wearing my hair natural, I remember at the start of my journey the problem of not being able to find products or should I say, the right products to care for my hair. This took me to the internet and YouTube where there are lots of people promoting  products for natural hair care. Products are being used and reviewed for both the smaller companies and some of the larger ones. I would love to see more promotion from both sizes of companies on main stream basic television. As the natural hair community continues to grow, the need for products will also grow. By not advertising across all spectrums of ad media, companies are missing a whole target market. I purchase most of the things I do, because I either have seen a commercial or by word of mouth.
